Culture & Critical Change Acceleration

Fresenius Kidney Care

Initiative: C-Level to front-line Manager cascade of Change Leadership development for the leading provider of Dialysis services in North America to support their national roll-out of a new operational structure, culture, and corporate values.  John was the lead Architect and Facilitator for the following key initiatives:

  • Executive Team Development and Coaching for C-Team members who were newly configured in their roles and responsibilities following a corporate-wide restructure. 

  • VP and Director level Cohort Development for next level reports who would ultimately be tasked with overseeing the cascade to the front lines of the organization.

  • Implementation approach design to be used to roll-out the development experience to the wider Fresenius organization (beyond Kidney Care).

 

Impact: Multi-million dollar return on investment via increased levels of year-over-year Engagement and Net Promoter Scores, increased retention of critical positions, and accelerated roll-out of a new drug to replace a higher cost off-patent pharmaceutical. Designed implementation strategy to expand the development to corporate functional areas outside of the core Kidney Dialysis Clinic business.

The Cleveland Clinic

Initiative: Patient Centered Medical Home (PCMH) acceleration. John led the creation and implementation of the provider skills platform used to introduce new processes, roles, and technologies to streamline and transform delivery of patient care.  The effort enabled timely uptake to over 25 Cleveland Clinic locations in an 18-month timeframe.

Initiative: Pathology Institute Employee Engagement improvement and Strategic Plan refresh. John created and implemented Director and Supervisor level team development to increase low Employee Engagement scores in the Pathology Institute.   Based on the success of this work, the Pathology senior leadership team requested John’s assistance in helping them to refocus and accelerate their 5-year Strategic Plan (which included the design and implementation of a multi-million-dollar revenue generating Reference Lab initiative). 

Impact: The accelerated implementation of new PCMH practices allowed the Cleveland Clinic to decrease cost and increase margins in response to reimbursement changes initiated by national level healthcare reform initiatives. Additionally, following the Team Development Experience, the Pathology Institute achieved the highest increase in engagement scores across the entire Cleveland Clinic organization. The Gallup organization (whose Q12 Engagement Survey was being utilized) noted that the increase in engagement scores for Pathology was “significant”.

US Department of Veterans Affairs- National and St. Louis Region

Initiative: National VA Culture of Service Excellence acceleration utilizing Servant Leader thinking, practices, and tools. The multi-level cohort development and coaching solution was tailored for National Executive Leadership, as well as Regional Senior Leader, Director, Supervisor, and customer facing providers. John was a lead Architect and Facilitator for this effort, which began nationally and was then implemented in a more focused manner in the St. Louis region.

Impact: In the St. Louis region, the Servant Leadership experience built upon previous efforts and enabled a change in culture from one of compliance to one of engaged ownership. The work equipped leaders to achieve and sustain quality improvements from 112th (out of 124 facilities) to 22nd , and move from a 2 to a high 4-star quality rating over a two year period. The experience was so well received that it was also reintroduced to successfully re-invigorate leaders who were dealing with the challenging stress and exhaustion of the Covid 19 Pandemic.

Leadership & Team Development

Johns Hopkins University Medicine

Initiative: Servant Leadership development and coaching for Anesthesiology and Critical Care Medicine (ACCM) Physicians, Nurses and Staff to create general leadership acumen, increase employee engagement scores and enhance cross-functional working relationships. Additionally, identify, develop, and implement initiatives to create a culture of Servant Leadership across ACCM.  

Impact: Increased year over year ACCM engagement scores and created protocols and practices to integrate Servant Leadership attributes into hiring and performance management processes. Servant Leadership was also integrated into ACCM Resident Training, resulting in higher ratings for that program. Finally, the ACCM Program Management Office adopted Servant Leadership practices and tools to enhance the success of key strategic priorities.

AtlantiCare Health System

Initiative: Culture building, Executive, Manager and Supervisor development at a Baldridge Award winning Hospital System. The system had embarked on earlier Servant Leadership awareness building, but desired more tangible and practical ways to bring it to life. John was the Architect and Lead Facilitator of the following solutions:

  • Executive Team Development and Coaching

  • Director and Manager level Cohort Development

  • Keynote facilitator of Supervisor Excellence working offsites

 

Impact: Increased retention of key Nursing positions, increased engagement scores for Physician leaders and Medical Staff, accelerated succession pipeline for Senior positions (all promotions to Senior Executive team have come from graduates of the Servant Leader development), and enhanced working relationships with the Joint Commission Accreditation Organization (JCHO).

American Eagle Outfitters

Initiative: Culture Improvement, Executive Coaching and Emerging Leadership Development for a leading global multi-brand specialty retailer. These initiatives were in support of structure and process changes being put in place to lift the performance of the organization. John designed and implemented corporate-wide culture assessments and action planning, Executive 360/coaching and a custom yearlong development experience for the organizations emerging leaders. 

Impact: As a result of the work, retention increased dramatically for the Emerging Leader participants as compared to their peers in general, culture scores increased year over year for all functional areas, and the organization was named Wall Street Journal’s most improved company in America.

Internal Consulting & Coaching Skills Development

Geisinger Health System

Initiative: Internal Consulting skills development to accelerate organization & process redesign for Strategy, Marketing, Communications and Business Development functions. John created and implemented a “Trusted Advisor Consulting Skills” development experience to help Geisinger internal support functions to more effectively engage with and shape co-creative partnerships with their business clients.

Impact: Client engagement and satisfaction with services provided has increased, as teams have more effectively collaborated with their front-line providers by building enhanced working partnerships. Based on the success of initial implementation, this work is now cascading to deeper levels in the organization.

Hershey Foods

Initiative: Internal Consulting capability building for internal Human Resources, Organization and Leadership Development professionals to establish proactive, co-creative relationships with their front-line business clients.  Using his 30+ years of external and internal consulting skills experience, John worked with internal Hershey’s executives to architect, develop and deliver the development experience. 

Impact: Participant confidence, competence and capability increased, and they were able to better collaborate and deliver more targeted and sustainable business solutions in partnership with their clients. Additionally, expenditures on external consulting resources decreased as internal resources were equipped to enable and accelerate additional Hershey business priorities.

The Cleveland Clinic

Initiative: Cleveland Clinic Physicians Academy Mentoring and Coaching Skills Course Design & Facilitation. John collaborated with Senior Department Chairs in the design and implementation of a Servant Leader-infused Mentoring and Coaching Skills Course for Physician and Senior Staff leaders. As a part of this effort, John was invited to serve as Distinguished Faculty for the roll-out.

 

Impact: The course was consistently the highest rated academic offering over a 5-year period, and increased interest in coaching skills resulted in a major multi-year effort to train and certify Cleveland Clinic physician leaders in advanced coaching capability.

Executive Coaching

Individual, and Integrated into Client Delivery

John and his associates regularly coach C-Team, VP and Director level leaders.  As most of our project work encompasses larger scale culture, change, leader and team development, we incorporate Executive Coaching as an integrated part of these experiences. We also offer Individual Executive performance coaching as helpful to individual leaders who are looking to achieve growth and breakthroughs in their spheres of influence.
